Last month, I presented a talk titled "What Leaders can learn from the Montessori Method" during the Italian Agile Day. I had in mind to present something around this topic for quite some time, and I'm pleased with the initial concept. The talk was very well received, and I ended up referring to its ideas quite often, so I decided to do a short write-up that I can point people to until I have an English version live.
First, for people who have never heard of the Montessori Method, it's a 100+-year-old pedagogical approach designed for young children. While the popularity of the method is primarily due to its use in nurseries, the method has been successfully applied all the way to secondary school.
The premise of the talk is that I'm genuinely fascinated that such an old method meant to foster children's development is so actual in terms of modern personal development and motivation theories. I did find the principles of the method very useful when thinking about fostering autonomy in the teams I'm helping and the people I work with. At the same time, I want to make sure the metaphor is not perceived as an attempt to treat adults like children. In the Montessori method, children are treated like small adults from the moment they are born, and it is certainly not my nature to treat grown-ups like children.
The first time I heard this simple phrase, "Help me to help myself" which Maria Montessori describes as the child's cry for independence, it clicked for me. I find the clashing of "Help me" with "to help myself" quite pertinent for the ongoing tension between the leader's need to solve a problem (help me) and the equally vital need to enable the person that is directly affected by the problem to help himself. I certainly feel that tension every time I'm in a rush to leave the house while my daughter is learning to put their shoes on. I know I would be already out of the door if I did that myself, but I'd rob her of a chance to practice. Essentially this is what we do every time we step in to solve something for our team; we take from them an opportunity to grow. As a parent knows you can't always step back and let your child learn but at the same time, you need to give them plenty of opportunities to grow.
And now that we have a tool to remind ourselves to help your team help himself, what else the Montessori has written that can help us do it properly. I found the following principles quite helpful to set up an effective strategy and help you navigate day-to-day decisions. For now, I'm going only briefly to mention the principles, but I'll expand each of them with practical examples in future posts.
Prepared Environment is probably the most critical lever for fostering independence. When talking about a child, it is to prepare a nursery or your house to enable them to be independent. At work, the environment is more abstract: it's made of incentives, social and organizational structure, culture, and process.
Independence is obviously at the center of the Montessori method. When talking about a child, it is to avoid helping him with a task he feels he can succeed. Equally at work is never step in when your teammate feels like he can do the job, and make sure to find space later to help him understand where you would have done it differently.
Freedom within limits it's probably the principle that I'm more cautious to overuse because it triggers controlling behaviors. When talking about a child, it's about making sure that they don't hurt themselves or someone else. Instead, at work is about being transparent about the limits of your choices and defining the boundaries inside which you can use your agency.
Respect it's about having mutual respect. Equally, for a child and in a work context, this should be the easiest to implement, but in reality, respect is not only about being kind but also about respecting the fact that everyone learns and grow at his own peace and in his own way.
Intrinsic motivation is likely the aspect that has brought me close to the Montessori approach. Unlike other methods, there are no gold stars in the Montessori classroom to praise the child's progress. The sense of accomplishment from completing an activity it's what powers the child's motivation. Likewise, a strong focus on extrinsic motivation reduces the intrinsic ones in a work environment.
As you can see, none of the principles above is particularly new. Still, the simplicity in which they counterbalance each other and consider that the world is imperfect makes them unique. We can't always follow the correct principle is quite crucial to find the right compromise that allows us to move forward and grow your team.

C’est un extrait d'un livre qui s'appelle « 擁抱 » en chinois (littéralement « câlin » en français). Ce auteur, Jimmy, est un de mes préférés parce que ses livres constituent la plupart des dessins magnifiques accompagnés par des petites descriptions. Ils sont faciles à comprendre mais le contenu me fait toujours chaude au cœur.

I was reading when Li, who is Xian's daughter, told me that she was visiting her mum, and invited me for dinner.
I went bike riding there. It was hot in the afternoon, though it was winter.
We chatted a lot. I admired her intelligence a lot, because I was so lazy.
I ate a lot and was so full. After dinner, I had to come back home immediately for work.
I am also happy today.

Question:
How do native English speakers address 大表姐 and 大表妹 in English?
大表妹 means she is younger than you, but she is the oldest among your young female cousins.
大表姐 means she is not only older than you, but also is the oldest among your old female cousins.
I checked that on some translation apps, they only say “oldest cousin” or “big cousin”

Quiero contarles sobre el cumpleaños de mi abuela ayer. Fue uno de los momentos de mi vida muy divertidos en el fin de nuestra cena. Qué casualidad, al lado de nuestra mesa también había alguien que vino con su familia para celebran su cumpleaño. Terminaron la cena antes de nosotros y sacaron el pastel. El pastel no era grande, es pequeño y no había muchas adornos. En realidad, el pastel se pareció como un pastel diario, es básico. Pero cuando llegó nuestro turno, el pastel (y por cierto, era un pastel por encargo hecho por mi tía) era gran y era muy bien decorada. Pero lo mejor del pastel es que hay dineros dentro del pastel. Ese momento, ¡Ni siquiera sabía que hay dineros en ello! Cuando mi abeula jaló el número de edad encima del pastel, ¡Muchos dineros empezó a salir! Cuanto más jaló, más dinero estaba saliendo del pastel. Y lo gracioso que he encontrado sobre todo, es que la familia al lado de nosotros estaban morriendo de envidia al mirrar a nosotros.

L'année prochaine, j'espère de rétourner a mon ancienne université pour faire une thèse en histoire de l'art, sur les primitifs flamands. J'ai traduit ma proposition de recherche, pour travailler un peu ma rédaction, dont la première paragraphe se trouve ci-dessus.
Dans ses œuvres, des artistes flamands du quinzième siècle représentent des scènes de la bible et de la vie contemporaine comme etant des évènements simultanés, qui se déroulent dans la même éspace. Cette prémisse, apparement oppositionelle, soutient un réseau complexe de contrepoints visuels et conceptionels, tout en contribuant à la legibilité et l'élan narratif d'une image. Mon projet s'adresse à comment les conflits suivants se façonnent et se réconcilient dans ce contexte : la création de la cohésion et de la division spaciale ; des topographies changeantes ; des barrières physiques ou peintes ; des niveaux de disance variables, des extrèmes d'échelle, et la représentation fragmentée du temps chronologique, qui englobe des évènements épisodiques ainsi que continus.

I have noticed that when native English speakers correct my writings they always put subjects where I omitted subjects. I also get confused because, based on the context, everybody will know what the subjects are. Why should we always put subjects? Don't you think they are so redundant? To be honest, I think every Chinese can easily understand all the example texts without any confusion. So I think cultures can be mixed unless they have very different meanings. Right now, I suddenly remember a famous saying from a famous Chinese writer, Luxun. The saying's English meaning maybe that there were no roads in this world at the very beginning, but with so many people walking, roads appeared. This paragraph doesn't mean any offensive, it's just my personal view about this issue, although it is not necessarily correct, but I think showing one's opposite points is also a kind of learning about different cultures.

One of my favorite hobbies are visiting stationary stores
There, I buy things or site seeing whenever I want.
Unlikely other people, I usually use fountain pens more than 7 colors.
New pens and inks with beautiful color are my interest.
Because, ink has a lot of water than ballpoint pens, so the papers are also important for using fountain pens.
For arranging my idea, Index cards are good tools.
Of course, the cards is possible to use pens.
Lastly, diaries are very important to store my memories and my records.
Like this, many things in the stationary shop are waiting for me.

In business strategy everything turns around selfknowledge. The goal is leading a firm that fits your own style.
The problem is that usually we try to copy great leaders that has nothing to be with us. I can read tons of books about Steve Jobs but I will never manage my firm with the same style, worst, my failure will be bigger.
There's the question:
Is it better read all those books about great leaders but look around for someone who inspires you or get inspired by books but learn from your environment, from real people.
I have my own answer, what's yours?

Einführung
Hans Christian Andersen, die Gebrüder Grimm, und Wilhelm
Hauff; jeder, der gerne mit traditionellen englischen oder
deutschen Märchen handelt, hält diese Namen im Kopf.
In “das große Märchen-buch”, geht es um diese klassischen
Geschichten.
Neben Einträge wie “Rotkäppchen”,
“Aschenputtel”, und “Dornröschen” wird man auch
unbekanntere Erzählungen wie “der kleine Klaus und der große
Klaus” oder “das kalte Herz” finden.
Inhalt
Die meisten dieser Geschichten haben leicht verständliche
Handlungen, denn sie wurden natürlich für Kinder verfasst,
andererseits, weil sie ein paar Jahrhunderte vor erst
herausgegeben wurden, wirkt der Stil sehr veraltet, und die
Grammatik und die Wortwahl sind oft ziemlich gehoben.
Mit diesen Geschichten bekommt man einen Einblick in die
Welt der deutschen Kultur, und wie die Moralwerte der
Gesellschaft sich so viel geändert haben, und wie es war, in
solchem Zeitabstand zu erwachsen.
Qualität
Bezüglich der Buchbindung, war sie von Spitzenqualität, und
die Schriftart und der Druck beide waren hübsch und leicht zu
lesen. Die Reihenfolge und die Auswahl der Geschichte reicht
für das Ziel des Buches, das heißt, um eine Einleitung in die
Welt der deutschen Märchen zu sein.
Eigene Meinung und Erfahrung
Meiner Meinung nach ist es ein großartiges Lesestoff, weil ich
über Sprachen zu lernen liebe, und die allen Formen der
Sprachen bieten immer ein verlockend tieferes Verständnis des
jeweiligen Zustandes der modernen Sprache.
Im Fall dieses Buches, gab es besonders offensichtliche
Beispiele, wie Verwendung von obsoleten Kasusendungen, des
Konjunktivs I und II, die in fast jedem Satz zu finden sind, und
feinen Redensarten.
Als ich gelesen hatte, konnte ich meinen Wortschatz sehr
reichlich erweitern, und daraus habe ich eine enorme Menge
Vokabelkarten angefertigt. (aber so viel Arbeit vielleicht möchte
ich nicht haben müssen! Ha!)
Mein persönlicher Lieblingszitat ist aus dem Dialog zwischen
den Protagonist und seinen Fiend in “das kalte Herz”:
“»Mit Spuk fängt man Mäuse, und diesmal bist du der
Betrogene.”
Zusammenfassung
Zusammengefasst, gebe ich 10/10 bewerten, würde dieses
Buch für alle diejenigen empfehlen, die sich an allen Dingen
‘Deutsch’ interessieren, und über die deutsche Kultur
sachkundig sein wollen.
Was die Deutschstudierenden betrifft, würde ich dieses Buch
leider nur für Fortgeschrittene empfehlen, aufgrund (dem)
Sprachniveau. Persönlich fand ich es auch sehr schwierig, aber
wenn du versuchst, um es zu lesen, ich wünsche dir viel Glück
und Vergnügen!”

今日はお兄さんとCoCo壱番屋食べに行きました。実は、日本食にとって、カレーライスが一番好きです、大好物かもしれません。
でもCoCoに行くと、毎回食べ切れないので、困っています。何故かっていうと、辛いです。私は辛い食べ物がすごく苦手で、食べるとお腹は痛くて、舌はピリピリする。なんですが、多くの人は辛い食べ物食べると、汗かけますよね。ですが、私はあまり汗かけませんが、鼻水が出ます。
CoCoで自分の好きな辛さ選べれるシステムがあります。レギュラーからレベル6までです。私のお兄さんはいつもレベル4を選べる。お兄さんは辛いものが大好きなんで、「もう一個のレベルを進んでたら、ヤバイぞ…めっちゃ辛い」と表した。もし私のお兄さんがCoCoの辛さを頼られなかった、ほんとに辛いですね…
辛い物が苦手のは自分がわっかっているけど、毎回CoCoのカレーライスの辛さは忘れってしまて、同じ辛さを頼みます。そして、食べてすぐ後悔して、「何で個のレベル選んだのか…」。ちなみに私を頼んでるレベルはレベル1です。自分としてホントに辛いです!
辛くて、食べきれないですが、毎回Take-Outをします。そのカレーライスを自分の家に持って帰っていきて、そして、またおなかすいてきたら、またその残っているカレーライスをゆっくり食べます。次の時、レベル1を選べないように気を付けていきます (笑)。

À l'occasion du retour temporaire au Japon, j'ai besoin d'acheter beaucoup de souvenirs pour mes parents et mes amis. Mais J'ai constaté que c'est plus difficile que je l'imaginais. Tout d'abord, je voudrais acheter des cadeaux à mes anciens collègues dans mon entreprise, ce qui fait un large nombre. Ensuite, je dois réfléchir à ce qu'ils m'ont donné avant que je sois partie en France. Une d'entre eux m'ont offré des sandales qu'on peut utiliser à l'intérieur de chez nous, car au Japon il est de coutume de marcher à pied nu et on n'avait rien à porter dans notre maison.
Ensuite, on n'est pas certain si on peut aller voir ces personnes-là à cause du COVID. Il peut arriver que les personnes que je previens de voir ou moi-même serons testés positif au COVID. Il pouurait y avoir des restrictions plus sévères dictées par le gouvernement japonais.
En sommaire, il y a beaucoup de « si » dont on doit prendre compte, ce qui nous tracasse. Je ne conseille personne de y retourner maintenant s'il n'y a pas d'urgences.
Mais en même temps, je suis ravies de la possibilité que je pourrais retrouver mes familles et profiter de la nourriture japonaise.

我现在跟我家忍不住在一起。我开始上大学时搬到另一个城市。自从搬家以来,我每年只会回家四五次。不过,最近两年中我因为疫情就无法回家看家人。我以前回家时,我们每顿饭都会一起吃。
我和我哥还跟父母住在一起时,我们全家经常会一起吃晚饭(我会一个人吃早饭,在学校吃午饭)。不过,我哥离家去上大学之前,我不期待跟家人一起吃饭。这是因为我哥和妈妈几乎每晚都会吵架。不管话题是什么,他们都能不断地争论。再说,他们的性格都很固执,于是他们会吵着吵着,都不愿认输。同时我和我爸会默默地吃饭。有时妈妈会问我和我爸有什么意见,但我们通常会匆匆地摇摇头,回答,”没有“。
我哥离家之后,家里只有爸爸、妈妈和我这三个人。吃饭时间变得更安静。我们更少在吃饭时吵架,但也更少一起吃晚饭。我们喜欢吃的不同,也喜欢在不同时间吃饭。从我上中学开始,我能自己做饭,所以我父母让我做自己的晚饭,一个人吃。这样做,我们能随时吃饭,也能吃个人喜欢的饭。

Almost 10 years ago I and my friend Lena managed to get the free vouchers for student summer camp. This summer camp is located on the Black Sea coast. I was nineteen, she was twenty, we have just finished our exams and summer practices. Not to mention it was the first time she saw a sea, while I used to be at sea with my parents only. Academic experience was our only experience.
You might be thinking that our days turned to a constant rave? No. We had a very calm and decent life in an old woody cottage, with a balcony. My day was scheduled in such a way: I got up really early for a yoga class, then I had a pretty long swim; breakfast was served in a student canteen, I picked up some food for always sleeping Lena, and waked her. At the noon we were walking, hiking, making gigabytes of photos, then we swam in the sea till sunset. You can guess that I was always exhausted by the evening. So I needed a good sleep. But it was not enough for Lena. We both were desperate for some messy adventure. And we decided to make a visit to such a wild place as a bar. We put on our flowered sundresses and entered the bar (pub).
"Order something!" - whispered Lena- "but non-alcoholic". We both have seen bars in the films only. That is where I’ve seen how to behave in such a places, and an idea that girls should order fancy cocktails. “Two… shakes…. Milkshakes! ”- I blurted out. Even a hard-boiled bartender was surprised. "We don’t serve milkshakes ...." - he held out - "but I’ll do it for you". So we had our milkshakes at almost 2 am, drank them and we called it a night.
The next night she woke me again: "I say to you, get up!". Talitha cumi, as Jesus said. The bar and sundresses again. "Order smth alcohol-free, but not milkshakes!" She was too shy to talk to somebody. So I started to examine the wine list or whatever it was. Whiskey, vodka, and so on… Finally, I found cocktails. "Mojito" - I found a familiar word. I had mojitos at the cafes as the alcohol-free type. And I had no clue what is the original recipe. Even before we got it, we felt an alcohol smell. "Is it alcohol-free?" asked Lena. "Yes ... I had it at the café ...". We took the first sip. Strong rum needs no explanation. "Are you SURE it is alcohol-free ???" - Lena exhales. "Absolutely sure ..." - whispered I. So we had for half of our drinks when Lena finally found out from the bartender it was rum-based.
Almost ten years passed out and she can’t stop teasing me with the "Are you ABSOLUTELY sure?" phrase. And I have had no step at the bar since that time.

Había una vez un empresario que era dueño de un local que se especializaba en servicios postales. Su negocio estaba ubicado en una comunidad pequeño a la que se vio obligado mudarse cuando su padre se enfermó. Éste sufrió un derrame cerebral y después ya no podía cuidarse, por lo cual Miguel decidió que era momento de estar más cerca a su padre y apoyarlo.
Resultó que su padre abandonó a él y su hermanos cuando eran niños, lo que en ellos causó una gran resentimiento hacia él y por lo cual a ninguno le daba ganas ver a su padre incluso cuando se acercaba a la muerte. A lo largo del tiempo Miguel tenía experiencias que le enseñaba no guardar rencor conque logró perdonar a su padre del corazón. Sin embargo, también tenía sueños y no quería quedarse por vida en ese pueblo.
Era escritor aspirador quien pensaba que a través de la escritura, podía ayudar a sus hermanos identificar y liberarse del enojo que llevaba tantos años. Escribió un recuerdo en que jugó al beisbol con su hermanos en el patio de la casa y cómo tras recibir un tiro de su hermano mayor, pegó la pelota hacia la ventana de la cocina. Cuando la pelota reventó la ventana, se atrincheró debajo de los arbustos para esconder de sus padres.

As time goes by, my memories about winter become less and less, because Now I live in a coastal city, where the winter is just like the summer, compared to the little town I used to live in. My memory about winter seems to fade away. However, my favorite winter is always located in a secret place in my mind and I will never forget it.
I was a little boy then, during that winter I was on my vacation, all of my little friends in town came out and played all around that town every day, we climbed the hill, explored the cave, played fire crack, had a snow fight, etc. I remember I was happy every day during that winter, however, I think I will return to that town again because it has been rebuilt as a tourists destination, all of the houses in that town have changed their shapes and I can't recognize any at all. I think not only my favorite winter but also my favorite town will stay in my memory forever.

Ich finde das Thema,, Vegetarische Ernährung sehr interessant, es hat wirklich meine Aufmerksamkeit auf sich gezogen, deshalb möchte ich meine Meinung mitteilen. Ich bin der Meinung, dass jeder Tiere auch Recht auf Leben haben. Man kann ohne Fleisch leben. In meinem Heimat land Menschen essen immer viel Fleisch. Wir haben viele Essen mit Fleisch und Huhn. Ich finde, dass das nicht so gut für unsere Gesundheit ist. Wir müssen so Vegetarische Lebensmittel essen. Abschließend glaube ich, dass mann eigene Entscheidung über die Ernährung trifft muss.

Now I know why!
I love listening songs.
But I never read all the lyrics.
Sometimes I feel guilty because if I really love the songs.
I should understand the message.
So, today I did that!
I read the whole lyrics and watched the video too.
Unfortunately, this process makes me less like the songs.
Because when I listen to a song, I will have my own imagination.
Some of old MTV are very cheap production.
Reading the whole lyrics did make me understand the song.
But the romance was disappeared.
